Don Mackinlay

Associate Fellow

BSc (University College London)

During his career, Don has served in various sectors and companies; not-for-profit (Employment Conditions Abroad [ECA]), pharmaceuticals/scientific equipment/horticulture (Fisons), and FMCG (Schering Plough Consumer Product Division and Cadbury [Schweppes]).

He has over 30 years' experience of international HR, remuneration, benefits, pensions and share plans, of which nearly 20 years was leading the group and/or global reward function in Cadbury (Schweppes). He left Cadbury at the end of July 2010, six months after the Kraft takeover of the business.

The Cadbury Global Rewards function comprised a number of overlapping teams whose primary purpose was to provide and develop for the businesses, programmes and services which enable them to reward and incentivise employees such that the company attracted, retained and motivated high calibre staff at all levels in the organisation. This was achieved by focusing on:

  1. Reward strategy support - development of global framework policies and guidelines that provide strategic direction aligned with corporate business and HR strategy. Within this context, the team operated as an internal consulting unit that supports business units in developing HR/reward strategies that were aligned with their business strategies and implement tactical plans to achieve these strategies. Also the unit provided senior level expertise in the areas of M&A, business integration and global employee risk management/employee benefit plan design.
  2. Reward process and policy - transactional and specialist service delivery, and advisory casework. Areas embraced included UK, international and global retirement benefits plans, Cadbury share plans, international assignments, global executive rewards (including main board and chief executive's committee), and dual responsibility with business unit HR directors for business unit reward directors or leads.
  3. Reward data management - transactional and administration for reward related matters. This included data research and supporting business case development through cost analysis and projection as well as supporting senior management in budgeting exercises. In the long run, the data collection role had moved gradually towards the shared services environment, thus allowing more emphasis on analysis.

Don now runs his own business, DDM Rewards, which focuses on providing bespoke reward consultancy to corporate clients and is currently working with The British Council on a range of international reward activities.

Don has also written various articles on reward and related matters (largely during his earlier career with ECA) and has presented at many conferences and seminars. He is especially interested in matters of reward philosophy, distribution and equity, strategy, performance alignment, governance and effective delivery and communications to employees.

He is honorary Co-Chair of "The Remuneration Group", a FTSE 50/100 common interest group of remuneration and benefits directors and senior reward practitioners.
